Blog 1: Leadership and Ethics
With the fast development of this society, the competitions of all the industries
are becoming intense; otherwise the competitions are also testing the
capabilities of a company and the relevant leaders capability. (). Leaders are
always making the important influence for the company. Ronald Heifetz said,
“ Leaders help us understand our current reality and forge a brighter future
from it. They see new opportunities, and manage a complex interactive
process that supports individual and collective growth.”(Gallos, J.2008)
Therefore what are the rules and skills that a leader needs to implement into
their skills? “Leadership is a complex social process, rooted in the values,
skills, knowledge, and ways of thinking of both leaders and followers.” (Gallos,
J.2008). However, Warren Bennis defined leadership as “ Understanding
people”.( Bennis,W.2012).
Nowadays, what means a good leadership? “Good leadership is emotionally
compelling. Effective leaders inspire and motivate, and those who know how
to bring out the best in themselves and others help their organization to thrive
and grow.” (Gallos, J.2008).
However, ethical leadership is also a necessary sector that could define as a
part of good leadership. “The leader as a moral person who embraces
positive characteristics and values, such as being honest and trustworthy, a
fair decision-maker and someone who cares about people.” (Burnes,
B.By.R.2013).
Due to the definition of ethical leadership, the core element of ethical
leadership is all about the inner thoughts and consciousness of a leader in an
organisation. Ethical leadership has significant effects on many aspects of a
company such as the leader themselves, employees, brand image,
reputation, even the market, etc. ( Manuel,M.2006)
ExamplesZara is a Spanish High-street fashion brand that targets the global market.
(Inditex.2015). According to the global expansion of Zara, there were twice
times that Zara was unethical for their employees in 2011, 2013.

Zara was investigated that they slave labours in Argentina and Bolivia twice
separated in 2011 and 2013. (Telegraph, 2011) The investigator found the
youngest worker was 14 years old and most of these employees have to work
around 14 hours per day with the under minimum wage of the national.
(Telegraph,2013). These issues brought ZARA the negative influence as
these sectors:
-Brand reputation and image reduced.
-This bad ethical decisions impact their employees’ with emotional on work
and products.
-Although they got the faster on the product produce cycle, but the product
quality will get reduced as well.
With Zara’s bad ethical leadership examples that could prove how important
influence that an unethical leader could make for an organisation. Otherwise,
ethical leadership is not only about what is this leader interpersonal thinking,
but also means how this leader could make good impact for followers.
(Manuel,M.2006).
Due to the professional organisation “ Ethisphere” rank of 2015, Gap became
the most ethical brand in fashion industry. (Ethisphere, 2015).

Gap is a leading global retailer in fashion industry. What their ethical
behaviour are not only on the positive way to leading and inspiring their
people, but also at the social responsibility.

Virtue and Voice:
The CEO Glenn Murphy of Gap makes ethical practices and leading the top
company priority. From 2009 until 2015, Gap already donated over $1 million
to Hurricane Sandy, thousands volunteer hours supplied and even over
30,000 jobs opportunities for female. (Gapinc.2015).
Vision:
The Vision of GAP Inc is to maintain and ensure of their ethical supply chain.
They always stand for to supply the safest products to customer and children.
(Gapinc.2015).
Values:
Gap Inc is keeping their social responsibility to help the people as their brand
value. (Gapinc, 2015). Meanwhile, Gap is treat their individual employees as
respect, opportunities and fairness as their core value as well. (Tradeforum,
2015)
These ethical behaviours are not only the decisions of Gap top leaders, but
also are the keeping enhancement of their leader interpersonal awareness
and the effect that they make for their employees and the company.
In conclude, Zara is paying more attention on their market enhancement,
products and customer; but ignored the negative influence of bad ethical
behaviour. However, Gap Inc is builds the ethical leadership spirit as the top
priority of the company. (Gapinc, 2015). What Gap Inc gains with these ethical
behaviours are the high brand image and position, the trust of customer, and
the respecting from society.
Therefore, ethical leadership could bring a company or organisation the
positive effects such as the brand image reputation, employees’ loyalty,
sustainability development, the effectiveness of the whole company, etc.
(Bennis,W.2012). Meanwhile, the ethical leadership is not only a normatively
appropriate conduct, but also more about the interpersonal ethical awareness
and the relevant behaviour of a leader for the followers.

Blog2: The Challenge of managing diverse teams
With the global economics fast development and companies global extension
rapidly; the distances of different countries and races becoming closer. The
companies who targeting the global market, the different nationalities
customer personalities, the local cultures and the market policies are all the
importance points. Meanwhile, in the target markets, the understanding and
research of the competitors is the important subjects as well. Therefore, for
the globalization companies, to build a diverse team is one of the most
important aspects of an organisation. (Halverson, C.2008)
The diverse team means a team that has the different education background,
work experiences, knowledge, skills, thinking modes, and different genders,
ages, nationalities and cultures. (Forsyth, D.2010)
The importance of the diverse team can increase core competitiveness and
enhance the strategies value of enterprise. (Forsyth, D.2010) Company can
intergrades multiple staffs of different cultural backgrounds, using the different
advantages and the creative thinking with insights for company. For example,
if there is a Germany brand planning to explore and open the Japanese
market, that will be safer and save to hire a Japanese talent than to spend a
lot of time and money to use a Germany to research Japanese culture. To
hire the Japanese talent into their team will save the cost and a lot of time that
could spend into the important aspects. Otherwise, this Japanese employee
could also supply many different plans and ideas that will suitable and helpful
to the target market strategies. At the same time, diverse team can meet the
different customer groups, preferences and needs, with diverse background
and diversified thinking mode to better understand the customer so as to
improve the personalised service. (Dyer, W.2013)
Howeve, diverse team may be increase challenges for HR department as
workforce ages, organisation will struggle with higher healthcare costs and
pension contributions. (Brown, 2008) On the other hand, due to the diverse
team have the different background members; therefore the different
personalities are also the challenges for leader to operate. (Bidgoli,H.2010).
Model Analysis: Tuckman Model analysis

Tuckman model designed in 1965 and it’s one of the most effective team
development models in this world. (Shawn, L, 2010). This model has 4 steps
and like a process circle of diverse team development. Forming, this means
that the people in this team begin to know each other and understand the
missions of this team. Storming: This means the team members already feel
relax and comfortable in this team and begin to research about the missions;
and the arguments appear. Norming: team members understand the rules
and to plan how to operates and achieve the goal. Performing: this step is the
whole team be effectively and each members to contribute with their performs
to reaching to the goal. (Johnson, J.2009)

Burberry is one of the world most famous luxury fashion brands based in the
UK. Burberry's global community made up of diver individuals, for example
varied backgrounds, nationalities and age. Burberry's employees come from
over 100 different nationalities and have an age span of between 17 and 77
years. (Burberry Annual Report, 2014) And also, the Annual report (2014)
said that Buberry's global employee population of 10,604, including 68% of
employees was female, while 32% were male. Meanwhile, the ex CEO
before 2013 Angela Ahrendts said, “One of Burberry’s key assets is
its entrepreneurial team which consists of talented employees from a number
of nations and diverse backgrounds”. The gender balances in Burberry, and
the diversity team background are all benefits Burberry's culture and help
company to be successful in the global fashion industry.
ConclusionsIn the diverse team, the leader should pay attention on the different cultures
and make the team members to realise that the existed different cultures;
encourage employee respect each other’s culture in a diverse team;
employee also should understand how to communicate with colleagues that
come from different countries of the world. The team leader is able to
establish diversified communication and diversity sensitivity training for
employees in order to improve their awareness of diversity and help them
understand the importance of diversification therefore to produce the better
results for organisation. On the other hand, the team leader should to
discovering the advantages of each member and engaging them to contribute
the advantages with confidence. (Halverson,C.2008).

IntroductionThis topic is mainly to discuss the distinctions and the similarities of
leadership and management. Leadership and management are two different
subjects in an organisation; ( Adeniyi,M.2007). “Leadership focuses on the
most important resource, people. It is the process of developing and
communicating a vision for the future, motivating people and gaining their
commitment and engagement.” “Management is mainly about the provision,
deployment and utilization and control of resources.” (Armstrong,M.
Stephens,T.2005.P5.) With the definition about what are leadership and
management that could deliver a general difference between leadership and
management.
The distinctions of leadership and management.
Leadership Management
Leaders have followers. Managers have the employee work
for them.
Leaders are always developing the

John Adair designed the action-centered model in 1973. This is a most
effectively approaches model for both leaders and managers. The three
elements of this model are:
- The task that means the whole team to complete the task and achieve
to the goal.
- Team: The leader or manager should building or maintain and
developing your team.
- Individual: The leaders or managers discovering the members potential
advantages and help them to develop these advantages;otherwise it
also means to keep developing leader or manager themselves.
This model is one of the most effective approaches to link the leaders and
managers with the operational subordinates and the tasks. These 3 steps are
link with each other and not only relate with the subordinates but also the
leaders and managers. This is a model that could affect the whole team.

The responses of the CMI 2013.With the research that did before and the comparison of leadership and
management. The investigator agree with the point “ the general consensus
has moved away from ‘command and control’ management and leadership
towards more consultative and participate approaches.” Nowadays leadership
and management is not only focus on the control the people; it’s more about
to discover the employees potential abilities, to inspire them, leading them to
the right way and confidence them. (Mumford,M.2010).
The great leadersAngela Ahrendts (Burberry before, Apple now.)Angela Ahrendts, who is Executive Art Director of Apple now and she has
been CEO of Burberry for more than 7 years. At Apple, she is responsible for
strategic direction, extension and operates Apple's retail online stores. Cook
said, she focuses on innovation and she is an extraordinary leader. (Forbes,
2013) At Burberry, Angela led Burberry a growth on e-commerce; she is a key
of Burberry into e-commerce digital market. She said in an interview with
Capgemini Consulting (2012) "We use the technology to bring the brand to life
in our stores and developed our stores to showcase our digital innovations."
Natalie Massenet (Net-A-Porter)Natalie is a great situational leaders that leading Net-A-Porter to one of the
world most famous e-commerce boutiques position. She found Net-A-Porter
in 2000 that based in London as an online shop to sell the designer products.
she has sold the Net-a-Porter to a Swiss luxury goods company Richemont in
2010 but still as a executive chairman in NAP. Natalie not only made right
decisions with the organisation situations but also bring the whole company a
wider platform. ( Net-A-Porter Annual Report 2010).
For the personal perspective, the investigator will appreciate that if the team
leader will be inspired and innovation.
Conclusion:Leadership and management are playing the important roles in an
organisation. They are two different operating approaches for the worker in
the company. A manager focus on the tasks, plans, and results, while leader
aims to leading and discovering the people. However, good management is
an effective leadership, leadership skills are also needed by managers.

Blog 4: Leadership and Change
Due to the intense market competitions of each company; the fast change of
the societal macro trends and the people demands; thus the enterprises are
facing the challenges of change. Therefore the change management is
necessary ability for leaders. “Change management provides a competitive
advantage, allowing organizations to quickly effectively implement change to
meet market needs.” (Prosci, 2013).“In order to be effective, a change
management program must integrate those program elements that address
any of the variety of elements: Communication, training and testing, program
planning, market analysis and implementation of new policies and
procedures.” (Gustin, J.2008).
The opinions of what Mullin said“Change is nothing new” this point the investigator cannot agree with it. As the
introduction explained for change management that could prove change is the
program that after realise the market demands altered situation; meanwhile
change is bring the outside things into the organisation, therefore the change
of an organisation is about the new thinking and strategies revolutions.
( Cummings,T.2009).
Otherwise the point “ there is little management can do about resistance to
change”. This point the investigator cannot agree as well. Change
management is the relate management skills for the organisation change; this
is also the skills that leaders and managers have to maintain.
(Cummings,T.2009). For the organizational change program that the change
management has build the treatment strategies for the resistance situation.
“ The good change management strategy includes:

- Discussion
- Involvement” (Gustin, J.2008)
Inside this change management strategy still has very detail method
approaches that to deal with the change program problems. Therefore, for a
measure and experience leader or manager, they could do a lot for the
change program.
Managers in the change program with the resistanceA change program has a process from realise the change, to complete the
change. Therefore the manager in this change program is like a coordinator
and a communication bridge between the change program and the resistance
problems. That means the manager not only have to organize the resources
but also have the skills to communicate with the top management team and
the operational employees that in terms of to ensure the change program will
be implement. (Ramanathan,T.2008).
The resistance that bring the change program and manager the value that is
impel the manager to prepare this program more perfect.

Unfreeze is the first stage of Lewin’s change framework, it means when
organisation plan to change, it has to reduce forces and change
existing attitudes that maintain behaviour in present form and identity
the need for change. (Select Knowledge, 2005) Also organisation has
to ensure upper management supports the change program. (Mind
Tools, 2014)
In the process of change step, organisation could develop new attitude
and behaviour.(Select Knowledge, 2005) Explain exactly how the
change will effect the employees, in other world, orgaisation have to
good communicate with the all people in this stage, including upper
management and employees. (Mind Tools, 2014)
Refreeze stage is to establish new ways of working, the people are
already accept the new working method, and the manager should
ensure that the change results are keep using in next. (Mind Tools,
2014).
The examples analysis
M&S is a one of the largest retailer in the UK, more than 300 stores across
the UK. The products include foods, clothing, footwear and home furnishing.
But in 2001, the sales of clothing has decrease from 1.9pc to 11.7pc and
lesser than any of competitors in the market, because of its fashion has out-
of-date. (Jackson, 2011) The sale decline of clothing market that because
different changes in the environment, such as economic condition of the
world, competitors, leadership style and poor organizational structure.
Therefore the CEO of M&S Rose established new strategy in 2004, including
innovation; expand target customer, cut home and clothing products, new
brand and control stock. Recent years, M&A maintain a leading retailer
position in the UK market now and had experienced in different changes in
terms of corporate culture and management.
Conclusions In the changing world, people demands and the society change fast that in
terms of the long-term development, maintain and engaging the new
customer the organisation should change based on their core businesses.
However, the managers and leaders should also realise the importance of
change and have skills of change management that to solve the problems in
the change program. (Kneer, C.2006)

Blog5: My vision of leadership
According to the 10 weeks study of management and leadership, that helps
me to open a new area that I never touched before. This is a really interesting
subject in my MBA course. What I have learned is not only the theories of
leadership but also the thinking way of a good leader. In my opinion,
leadership is a high level skill in an organisation. To be a good leader not only
need the abundant knowledge, but also have to build yourself many strongly
skills; even a good leader should have the insight for the people and the
organisation. On the other hand, to be a good leader should have abilities to
engaging people, discover people, motivate people. Therefore leadership for
me is a high level skill that I still have a long distance to be a good leader.
( Adair,John.2011)
Inspired LeaderThe people who inspired me on leadership is the ex burberry CEO Angela
Ahrendts. She is a really talented businesswoman in creative thinking for
organisation. I remember that in 2006, she change the Burberry strategies to
the digital and e-commerce.(BOF,2014).With her leading and her strategies
that Burberry was gaining the big successful in e-commerce in China,
America, UK etc, until now. She is such an innovation Leader. Even now she
is not in Burberry anymore, But Apple was hired her as the executive creative
director with their appreciate.
Therefore, in future I hope I could be an innovation leader that could also
have creative thinking and abundant leadership skills and experience as
Angela that could help the organisation to achieve the more widely platform,
and engaging the talent people.
Feedback from my colleagues
In this term 2 I got many different groups work and also work as a leader for
few times. I think I did my best to made the team works a best results. I also
got the feedback from my colleagues and team members. In generally, they
said I was a charming leader that could separate the different roles and tasks
accurately based on their skills. Then they said I have enough responsibility
for the team tasks, finally they said I organized the things well like the group
meeting, each member’s resources. They feel quiet happy to work with me.
However, they also gave me the suggestions about my weakness in leading
the teamwork. Such as not 100% trust their abilities therefore I did many
things of group task by myself. Another one is my attitude was to seriously to
them that sometime will let them became nervous. With these suggestions
that I knew the weakness of me in team work are like the believe other
members further, believe them can do the best job; another is to reduce my
seriously attitude in no matter meeting, or working together, that could make
the atmosphere more flexible and the team member could supply the most
truly ideas.
The leadership skills that I want to develop during my MBA course. Due to My subjects of MBA course is International Fashion Management, that
I wish that fashion student could learn more about the skills how to be a
fashion leader in fashion industry. Otherwise I hope to know more about the
great leaders in currently fashion industry.
As I mentioned before, I wish to be an innovation leader in the future.
Therefore the skills for an innovation leader could be these points:
- The creative thinking no matter in leading team or the suggestions for
organisation.
- The sensitive of the world changing.
- The judgment of what resource that will suit for the team developing.
- Analysis the macro trend of the world.
- The decision making that to make the most accurately decisions.
- Have the “eyes” to discover the talent people, and find the potential
advantages of the currently members and develop them.
- Own the insight.
The methods that how I going to develop these skillsThere are few general methods that I think could useful for me to achieve
these skills. Because of I have not enough work experience thus the first thing
is to got a job, to get close to the real team work in the reality. Then to keep
eyes on the world news, see what happening in this world everyday. Learn
more case studies to research how these leaders could be successful,
otherwise why some leaders unsuccessful. Observe the people, to practice
myself that could ensure I can find the potential advantages of team
members.(Sloane,P.2007)
Conclusions:
In conclude, leadership is really useful subject for me and help me to
understand how leadership important to an organisation. Otherwise make me
understanding the difference between leadership and management. I think
now I know why some brands were reduced to shut down or be sold for other
big companies. In the future I hope these leadership knowledge could help me
to developing to a great innovation leader.
