zurück und wir möchten mit diesem kleinen Brief
einen Rückblick bieten, das gemeinsame Feedback

Entscheidung.“
Lee Gardenswartz und Anita Rowe, die
„Erfinderinnen“ des Vier-Ebenen-Modells (s.u.)
postulieren einen Zustand, in dem Diversität
selbst nicht mehr in Frage steht. Deutlich wird in
dem Zitat aber auch, dass der Umgang mit
Diversität aktiv und bewusst gestaltet werden
muss.
Was bedeutet Diversität und wie kann man sie
beschreiben? Der Begriff Diversität benennt das
Phänomen sozialer und struktureller
Unterschiede und Gemeinsamkeiten zwischen
Menschen und Gruppen. Ich kann damit meine
unmittelbare Umgebung beschreiben, aber auch
eine ganze Gesellschaft. Wichtig: Diversität ist ein
positives Konzept – die Differenzen zwischen
Menschen und Gruppen werden grundsätzlich
anerkannt und erst einmal nicht bewertet.
Gleichzeitig umfasst die ernsthafte Beschäftigung
mit Diversität aber auch, sich strukturelle
Ungleichheiten, persönliche wie gesellschaftliche
Privilegien und Diskriminierungen genauer zu
betrachten.

Lee Gardenswartz and Anita Rowe, “inventors” of
the “Four Layers of Diversity” model (see below),
have postulated a model in which diversity is
accepted without question. The quote also makes
clear that in working with diversity we need to
adopt a proactive and conscious approach.
How can diversity be defined and described?
Diversity refers to the phenomenon of social and
structural differences and similarities between
individuals and groups. The term can be used to
describe not only my immediate surroundings but
also society at large. The important thing to
understand is that diversity is a positive concept –
fundamental acceptance of the differences
between individuals and groups without rushing
to judgement. At the same time, a serious
approach to treating diversity also involves taking
a more in-depth look both at structural
inequalities and at personal and social privileges,
as well as discrimination.

Das Modell der „Vier Ebenen der Diversität“ –
entwickelt von den oben genannten
Gardenswartz und Rowe, u. a. um Vielfalt im
Arbeitskontext zu untersuchen – gibt einen guten
Überblick, welche Dimensionen wir eigentlich
betrachten können, um Diversität oder Differenz
zu beschreiben:

Four Layers of Diversity
The “Four Layers of Diversity” model –
developed by Gardenswartz and Rowe partly to
examine diversity in the workplace – provides a
salient overview of the specific dimensions we can
in fact examine if we wish to describe diversity
and difference:

Eine individuelle Persönlichkeit bildet zusammen mit der nächsten Ebene die sogenannte „innere Dimension“. Die dort aufgeführten Aspekte sind ganz überwiegend nicht wählbar und auch gar nicht oder nur bedingt veränderbar. Die beiden äußeren Kreise werden dagegen als „äußere Dimensionen“ bezeichnet. Je weiter nach außen man geht, desto flexibler und veränderbarer werden die Dimensionen.
Die innere Dimension ist dabei nicht automatisch wichtiger als die äußeren Dimensionen. Entscheidend ist vielmehr die Beobachtung, dass die einzelnen Dimensionen in unterschiedlichen Kontexten unterschiedlich relevant sind – für mich individuell, aber auch auf gesellschaftlicher Ebene. Ob ich unter 18 bin, spielt keine Rolle, wenn ich mit meinen Freund*innen zusammen bin, ist aber bedeutsam, wenn ich einen Vertrag abschließen will. In der Werbung mag jugendliches Aussehen gefeiert werden, was nicht bedeutet, dass Jugendliche ernst genommen werden, wenn sie für den Klimaschutz demonstrieren.
Besonders die Kerndimensionen stehen unter Diskriminierungsschutz. In der Europäischen Menschenrechtskonvention Art. 14 heißt es:
„Der Genuss der in dieser Konvention anerkannten Rechte und Freiheiten ist ohne Diskriminierung insbesondere wegen des Geschlechts, der Rasse, der Hautfarbe, der Sprache, der Religion, der politischen oder sonstigen Anschauung, der nationalen oder sozialen Herkunft, der Zugehörigkeit zu einer nationalen Minderheit, des Vermögens, der Geburt oder eines sonstigen Status zu gewährleisten.“
Der Schutz oder die Förderung von Diversität haben also auch eine politische Ebene. Ihre Anerkennung wird normativ gesetzt – ist damit auch einklagbar – und bestimmt politische Agenden, im positiven wie im negativen Sinne.
Folgen der Vier EbenenConsequences of the Four Layers
An individual’s personality is combined with the next layer to form the so-called “internal dimension”. The overwhelming majority of aspects listed here are not of our choosing and can be modified only with great difficulty, if at all. By contrast, the two outer circles are referred to as “external dimensions”. The further out one goes, the more flexible and changeable the dimensions become.
That said, the internal dimension does not automatically carry more weight than the external dimensions. Key here is rather the observation that the separate dimensions are relevant in different ways depending on the situation – on an individual level, as well as on a social level. The fact that I am under 18 years of age, for example, is insignificant when I am spending time with friends, but is a critical factor if I want to enter into a contract. Advertising may indeed celebrate a youthful appearance, but this does not mean that young people are taken seriously when demonstrating for climate protection.
It is the core dimensions in particular that are subject to anti-discrimination protection. Art. 14 of the European Convention on Human Rights states:
“The enjoyment of the rights and freedoms set forth in this Convention shall be secured without discrimination on any ground such as sex, race, colour, language, religion, political or other opinion, national or social origin, association with a national minority, property, birth or other status”.
A political dimension is thus also inherent in the protection or promotion of diversity. Its acceptance is normatively stipulated – hence, actionable as well – and defines political agendas, in both the positive and negative sense.

Diversitätsbewusste Bildungsarbeit arbeitet mit dem, was die Gruppe mitbringt. Es ist nicht nötig, „Fremdheit“ zu importieren und über Personen oder Gruppen zu sprechen, die nicht anwesend sind. Nimmt man die verschiedenen Diversitätsdimensionen ernst, so ist jede Gruppe in sich divers.
Diversitätsbewusste Bildungsarbeit bedeutet zum einen, sich selbst besser wahrzunehmen und zu erkennen, wie heterogen man ist: Welche Dimensionen gehören zu mir, welche kann ich aber auch ändern, wenn ich will? Welches Verhältnis habe ich zu bestimmten Dimensionen? Wie wichtig sind mir einzelne Dimensionen und in welcher Situation?
Zum anderen hat diversitätsbewusste Bildungsarbeit aber auch zum Ziel, gesellschaftliche Selbstverständlichkeiten zu reflektieren und Privilegien und Machtverhältnisse in den Blick zu nehmen: Welche Dimensionen sind gesellschaftlich positiv oder negativ bewertet und warum? Wer definiert, was „normal“ ist? Schließlich sind Stereotypen und Vorurteile keine persönlichen Fehlleistungen, sondern basieren auf verbreiteten, erlernten, tradierten gesellschaftlichen Bildern und Bewertungen. Wer spricht für sich selbst, über wen wird gesprochen? In diesem Sinne ist es wichtig, diskriminierende Strukturen wahrzunehmen und zu akzeptieren, dass sie real sind. In einer Begegnung sollte Platz für viele Perspektiven und Stimmen sein.
Wie sieht diversitätsbewusste Bildung aus und was will sie erreichen?How does diversity-conscious education work, and what are its aims?
Diversity-conscious educational work deploys the tools that the group brings to the table. It is not necessary to import “foreignness” or talk about individuals and groups that are not present. Taking to heart the different dimensions of diversity means that each group is diverse in and of itself.
For one thing, diversity-conscious educational work means an improved self-perception while recognising how heterogeneous we are: To which dimensions do I belong? Which dimensions am I able to change if I so desire? What is my relationship to specific dimensions? How important is each of the dimensions and in what situations?
For another, the goal of diversity-conscious educational work is also to reflect on presuppositions that are socially self-evident and to subject privileges and power relations to a critical examination: Which dimensions are deemed to be socially positive or negative – and why? Who defines what “normal” is? Last but not least, stereotypes and prejudices do not reflect poor personal choices but instead are based on social images and judgements that are widespread, acquired and handed down. Who speak for themselves? Who are spoken about? Against this backdrop, it is important to become aware of discriminatory structures and to accept their reality. An encounter should always allow for multiple perspectives and voices.

In diesem Sinne ist diversitätsbewusste Bildungsarbeit weniger eine Frage der „richtigen“ Methode als eine der Haltung. Und die zeigt sich z. B. dadurch

Seen in this light, diversity-conscious educational work is less a question of the “right” method than of attitude. And attitude is demonstrated in the following ways, to list a few:

Die Reflexion der eigenen Haltung ist ein längerer Prozess als ein Studienbrief abbilden könnte. Die folgenden Handreichungen sind unserer Meinung nach eine gute Grundlage, Diversitätsbewusstsein zu reflektieren und weiter zu entwickeln – das eigene ebenso wie das des Teams oder der Teilnehmenden:

which expectations do I place on myself and on my work
when do I choose to nod or frown or raise my eyebrows
what examples do I care to share
what do I communicate about myself
how do I see the individuals in the group
whether the participants feel they are being acknowledged by me at all (cf. Winkelmann 2014: 28)
Reflecting on one’s own attitude is a longer process than a study booklet can do justice to. The following handouts are designed to offer a solid foundation for reflecting on, and further developing, diversity awareness – one’s own to begin with, that of the team and of the participants:

Zwei letzte Tipps für eine diversitätsbewusste Bildungsarbeit Two final tips for diversity-conscious educational work
+ Carefully check handouts and work material:
- Who is featured in the photos? Who is missing?
- How are individuals or groups depicted – in stereotypical roles or situations?
- Are they pictured as autonomous individuals or only as belonging to a specific group?
+ Looking at language:
- How do I express – including non-verbally – approval or rejection?
- Which terms do I use when referring to individuals or groups?
- How does my language reflect power relations – not only through derogatory or biased language but also through my idiosyncratic humour or how well I master a language?

Stelle haben wir das Feedback der Teilnehmer/Innen
zusammengefasst.
Evaluationsfragen zum Seminar waren:
1. Was hat sich am Projekt verändert? Warum?
2. Was hat nicht gefallen? Was würdest Du
verändern?
3. Was hat gefallen? Was war besonders hilfreich?
Da nicht alle die Gelegenheit hatten, an der
Auswertung am letzten Tag teilzunehmen bzw. die
Ergebnisse vor Ort anzuschauen, hier eine kurze
Zusammenfassung:
Zielscheibe (drei Segmente, je näher zur Mitte
markiert, desto zufriedener):
• bei den Workshops über 75% der Markierungen im
dritten, d. h. höchsten Drittel
• nur bei einem Workshop Nennungen im ersten, also
niedrigsten Drittel
• bei den anderen abgefragten Aspekten von 120
Markierungen 88% in den Segmenten zwei und drei
In der schriftlichen Auswertung positiv erwähnt:

Thank you for the evaluation of the seminar! At this point, we have summarized the feedback from the participants.
Questions for the evaluation of the seminar were:

2. What didn’t you like? What would you change?
3. What did you like? What was particularly helpful?
Here is a brief summary of the evaluation results for all
those who did not have the opportunity to participate in
the last-day evaluation or to view them directly in
Weimar:
Target circle (three segments; the closer the responses
are to the centre, the more satisfied were the
participants):
• Workshops: over 75% of the responses were in the
third (i.e. highest) segment
• In only one workshop were responses in the first (i.e.
lowest) segment
• For the other aspects covered by the 120 responses to
the evaluation, 88% were in segments two and three

Shopping at the grocer’s, or describing – interpreting – judging
Objective: The participants reflect on how dominant interpretations and judgements happen to
be in our everyday communication; they create a solid foundation for more conscious
communication practices during the encounter.
Time: 20-30 minutes
Group: up to 20 persons
Material: Vegetables, fruit, spices or objects that the participants are (probably) unfamiliar with
Procedure: The participants are handed the objects with the request to express what
spontaneously comes to mind. The moderator jots down the associations and classifies them
according to the following categories: “Description”, “Interpretation”, “Judgement”. These
categories will be revealed to the participants only later, however.
Reflection: After the associations have been collected, the moderator introduces the categories.
The group reflects on why it is vital to be aware of one’s own communication behaviour and why
the issue of the terms we use must be clarified at the beginning of the encounter. Should
judgements start becoming too emotive during the encounter, the moderator can fall back on
this reflective experience.
Variation: Instead of objects, the participants are handed photographs with ambiguous motifs
that are open to interpretation. Each participant chooses one picture, and the photographs are
discussed openly in small groups. After five minutes, the moderator introduces the three
categories and asks the small groups to use them to analyse their previous discussion.
Observations are then shared within the group as a whole. There is often the desire to
experience the “truth” behind the pictures – the moderator should be prepared to offer
guidance here.
