AustraliaMarket changes
Much of 2009 was characterised by increased unemployment levels, asignificant reduction in the choice of permanent jobs and an oversupplyof candidates. It was a year where demand for new staff abatedconsiderably in response to the global slowdown. Commerce andindustry and the profession were particularly hard-hit, with theGovernment stimulus package somewhat insulating the public sector.
But by the last quarter of 2009, early signs of a cautious but optimisticrecovery were evident with both permanent and temporary vacanciesincreasing and candidates again considering a career move. Employersalso started to replace staff after previous consolidations or downsizing.We commented in last years Salary Guide that headcount freezes and
restrictions were unlikely to be sustainable long-term and this has provedtrue. As confidence has steadily returned to the market, the need foradditional headcount has become far more urgent.
Perhaps the most obvious example of the markets improvementoccurred in the financial services sector, which went from little or nodemand to strong demand for new staff within a matter of months.
A noticeable trend during the past year was the lack of flexibility fromemployers towards transferable skills and industry expertise. A beliefthat there was a limitless candidate pool of top talent fuelled thesehigher expectations.
The profession meanwhile saw redundancies and recruitment freezes. Butsmaller, more bullish firms took advantage by hiring candidates of the calibrethey previously struggled to attract. By 2010 there was a significant increasein business confidence, signalling a shift in hiring intentions for many firms.
Retention is again a priority and firms that neglected their people during thedownturn are now at risk of increased turnover.
Changes to recruitment practices
Over the past year a greater number of employers consolidated theirworkforce by moving people internally to cover requirements. When theydid recruit, the process was lengthier and slower, with multiple layers ofassessment and testing. They were also unwilling to negotiate salarypackages. But as competition for the top talent again emerges,employers have begun to shorten and streamline their process,particularly since the first cases of multiple offers have taken place.
Many professional practice firms attempted to recruit staff directly,predominantly through referrals and online advertising. Most partnershave since said this produced a high volume, low quality response andwas time consuming. Given increased competition for talent, manycandidates are engaging a recruitment consultancy to project manage
their job search.
Candidate shortages are again emerging and firms have recognised theneed to move quickly to secure top candidates. As in commerce,professional practice candidates have started to receive multiple job offers,signalling a shift in the power balance between employers and candidates.
Many firms continue their policy of not offering sponsorship tointernational candidates.
Positions in demand
Consistent demand exists for newly qualified candidates through to thosewith five years experience across both Management and FinancialAccounting. Regulatory and compliance roles were prevalent withdemand for Internal Auditors, IT Auditors, Tax Accountants, ProductControllers and Fund Accountants strong. Similarly, demand forAccountants with multinational or listed company experience wasconsistently strong.
The cornerstone of qualified accounting vacancy activity has beenbusiness as usual roles. Demand is high for Statutory Accountants andFinancial Analysts. As positive sentiment returns, Commercial Accounting,Forecasting and Modelling skills are highly sought. Given the focus oncost control and the rise in capital works projects, CAPEX specialists are
in increasing demand.
Western Australia needs fly-in, fly-out and site-based Mine Accountantsand Commercial Managers with mining experience. Project Accountantswith mining, engineering and oil and gas experience as well ascandidates with joint venture accounting experience are sought.
The contract market has seen project-based vacancies rise as companiesinvest in IT infrastructure and business improvement projects. There hasalso been continued demand for Payroll and Credit Control staff, withpremiums paid to candidates with SAP, Micropay and Oracle systems skills.
As always in the profession there was high demand for senior to managerlevel candidates as the corporate finance sector improved. Insolvencycandidates at all levels have been in high demand given the increased volumeof liquidations, administrations, receiverships and turnaround engagements.
State-by-state, South Australia needs Intermediate Accountants in
business services and Tasmania needs Internal Auditors. Victorianemployers are hiring Directors and Partners with a transferable fee baseor a successful track record in business development. The state alsoneeds Accountants with skills in managing generational wealth andproviding family office services. New South Wales has seen increaseddemand for Product Controllers and newly qualified Accountants.Commercial and Business Analysts are also sought.
Public sector
The public sector is recruiting candidates from a commercial backgroundin order to introduce new expertise and perspective into teams. Given therising need for accountability and governance, candidates with publicsector accounting experience remain an area of demand.
Wide-spread recruitment freezes in government have severely affectedthe number of finance vacancies on offer. Canberra and New South Waleshave been especially hard hit, with good candidates reluctant to move as
a result. But as the market recovers, we expect this trend to reverse andspecialist accounting skills will be in much greater demand.
The not-for-profit sector has a continuing demand for generalist financialstaff through to qualified Finance Managers. Employers often seekcandidates with diverse accounting experience to provide a multi-skilled,flexible workforce.

Salary movements
For the most part salaries remained constant over the past year. We sawa more realistic approach to salary levels, which often better matched theskill set and experience required for a role. Employers had more controlof salaries and candidates were more focused on job security than salary.
Of course there were exceptions, with some companies offering lucrativesalaries to attract top talent and aid staff retention. Moving forward, asdemand continues to rise salary pressure will return.
Within professional practice, cost-cutting strategies were employed byboth large and small firms. Many large practices announced salaryfreezes. Very few firms increased salaries in line with previous years.Reduced working hours, forced annual leave and encouraged purchasing
of additional leave were other cost-cutting strategies that helpedminimise the number of redundancies.
Advice to candidates
Be flexible and realistic in your expectations to maximise opportunities. Ifyou are available immediately, consider contract work to get you into arole quickly, minimise gaps in your resume, expand your industry sectorexperience and add to your suite of technical and systems skills.
Tailor your resume to the requirements of the role and highlight whereyour experience mirrors the job specification. Be flexible with yourinterview availability as employers will begin to speed up theirrecruitment process in response to rising candidate competition. Prior tointerview, research the employer, their business and their financialperformance. Respond to behavioural questioning in a confident,descriptive and articulate manner.
More opportunities are arising to genuinely develop your career. It isimportant to keep your salary expectations reasonable, focus on theopportunity to develop your career and ensure a good cultural fit.Consolidate your skills and experience and the rewards will follow in time.
New ZealandMarket changes
In response to the economic downturn, accounting support opportunitiesfell away considerably. Senior contract roles reduced and onlyoperationally critical roles were refilled.
There were some bright spots though, notably for Credit Controlspecialists, Insolvency, Tax and Audit experts, with vacancy activitybuoyant in response to the changing economic landscape. Butrecruitment activity in all other finance areas was low.
A turnaround came in November 2009, when confidence started to
return, bringing resurgence in recruitment activity in the private andnot-for-profit sectors. This was predominantly for senior candidates.Some locations are now starting to experience a tightening in thecandidate market. Meanwhile, vacancy activity in the temporary markethas increased for Accounting Support candidates.
Changes to recruitment practices
Demand is rising but employers remain cautious when making their hiringdecisions and are not prepared to settle for second best. They will waitfor the ideal candidate that ticks all the boxes, such as industry-specificexpertise or proficiency in a particular system.
Psychometric testing is becoming common practice for all levels ofrecruitment. Employers also expect candidates to be fully prepared fortheir interview and to do extensive research about the company. Theywant to see candidates with plenty of motivation, energy and enthusiasm.
CA firms are interviewing speculative candidates who can make animmediate impact on the bottom line, rather than advertising externallyfor a specific vacancy.
Positions in demand
Demand has now risen for Management Accountants andBusiness/Financial Analysts to support strategic decision making.Systems/Project Accountants with ERP experience, such as SAP, JDE orOracle are also sought in response to the high number of systemsupgrades or new systems implementation.
Credit Controllers and Payroll Clerks remain in short supply. Meanwhiledemand has increased for newly qualified Financial Accountants andAssistant Accountants with commercial experience studying towardstheir professional qualifications. These responsibilities were absorbed byother employees over the past year, but as workloads increase employersare again recruiting these skills.
CA firms need BAS Intermediates and Seniors as well as Audit, Tax andInsolvency specialists. Corporate Finance candidates with a proven trackrecord are also needed.
Salary movements
Salaries remained static for permanent, contract and temporary roles,although work/life balance and working hours improved. The use ofloyalty bonuses has also risen as a means of retaining key staff in animproving market.
During the first half of 2010, many CA firms continued to offer salaries atthe lower end of the scale. With reviews taking place shortly, and givenimproved market conditions, salaries are expected to start rising in the thirdquarter of the year in line with the emergence of candidate shortages.
In addition, a number of newly qualified Accountants who put their travelplans on hold are once again heading overseas, which will also impactdemand and drive salaries forward.
Advice to candidatesBe wary of moving jobs too often and too quickly. In spite of a verychallenging market in 2009, employers still value stability.
Protect your resume and ensure you make the right decision, rather than justaccept the first opportunity which arises. Speak to a recruitment professionalabout the best companies to work for before making a commitment.
